Leadership competencies not only support students’ individual success but also strengthen their capacity for collaboration, effective communication, and positive peer influence. Despite this importance, many current educational programs lack coherent frameworks for fostering such competencies in secondary school students. This study seeks to identify the essential competencies required for leadership development in this age group and to provide scholarly insights to inform the design of educational and training initiatives.<br /><strong>Method:</strong> This research adopted a qualitative design employing a meta-synthesis approach. The study corpus consisted of reputable national and international publications released between 2010 and 2025. Through systematic screening and the application of inclusion and exclusion criteria, 36 studies were selected and evaluated for quality using the CASP checklist. Data were analyzed in MAXQDA through three stages of open, axial, and selective coding, and the findings were refined and validated in collaboration with educational experts.<br /><strong>Findings:</strong> Leadership competencies emerged under two overarching themes: <em>leadership character</em> and <em>aspiration for knowledge and skill development</em>. Six core competencies were identified: values and ethics, personality traits, effective behavior, effective management, personal development, and acquisition of organizational skills. These competencies highlight the dynamic interaction between individual attributes, the school environment, and the broader community in shaping leadership development.<br /><strong>Discussion and Conclusion:</strong> Leadership development is a multidimensional, gradual, and context-sensitive process that requires integrated educational and pedagogical strategies. The findings emphasize the importance of designing structured educational frameworks, equipping teachers with the necessary expertise, and cultivating a supportive school culture. The results of this study offer a foundation for educational planning, teacher professional development مقدمه و هدف:  پرورش رهبران شایسته در نظام‌های آموزشی، به‌ویژه در دوره نوجوانی که فرایندهای شناختی، اجتماعی و عاطفی در حال شکل‌گیری‌اند، از اهمیت ویژه‌ای برخوردار است. شایستگی‌های رهبری نه‌تنها به موفقیت فردی دانش‌آموزان کمک می‌کنند، بلکه توانایی آنان را در همکاری، ارتباط مؤثر و اثرگذاری مثبت بر هم‌سالان افزایش می‌دهند. با وجود اهمیت این موضوع، برنامه‌های آموزشی موجود غالباً فاقد چارچوب‌های منسجم برای پرورش این شایستگی‌ها در دانش‌آموزان متوسطه هستند. هدف پژوهش حاضر، شناسایی شایستگی‌های ضروری برای بالندگی رهبری در این گروه سنی و ارائه بینش‌های علمی برای طراحی برنامه‌های آموزشی و تربیتی است.<br />روش پژوهش :این مطالعه با رویکرد کیفی و روش فراترکیب انجام شد. جامعه پژوهش شامل منابع علمی معتبر داخلی و خارجی منتشر شده بین سال‌های 2010 تا 2025 بود. پس از غربالگری نظام‌مند و اعمال معیارهای ورود و خروج، 36 مطالعه انتخاب و با ابزار CASP از نظر کیفیت ارزیابی شدند. داده‌ها با استفاده از نرم‌افزار MAXQDA در سه مرحله کدگذاری باز، محوری و انتخابی تحلیل شدند و یافته‌ها با مشارکت کارشناسان آموزشی پالایش و تأیید گردید.<br />یافته‌ها: شایستگی‌های رهبری در قالب دو مضمون اصلی«منش رهبری» و«میل به دانش و مهارت‌افزایی» دسته‌بندی شدند. در مجموع، شش شایستگی کلیدی شامل ارزش‌ها و اخلاقیات، ویژگی‌های شخصیتی، رفتار کارآمد، مدیریت کارآمد، توسعه فردی و کسب مهارت‌های سازمانی استخراج شد. این شایستگی‌ها نشان‌دهنده تعامل میان ویژگی‌های فردی، محیط مدرسه و جامعه در فرآیند بالندگی رهبری هستند.<br />بحث و نتیجه‌گیری: بالندگی رهبری، فرآیندی چندبُعدی، تدریجی و زمینه‌مند است که نیازمند رویکردهای یکپارچه آموزشی و تربیتی می‌باشد. یافته‌ها بر ضرورت طراحی برنامه‌های آموزشی ساختارمند، تربیت معلمان توانمند و ایجاد فرهنگ مدرسه‌ای حمایت‌کننده تأکید دارند. نتایج این پژوهش می‌تواند مبنایی برای  https://ael.uma.ac.ir/article_4503_881e24f229c0d47fac2a2234258962d5.pdf
