الگوی علی روابط بین ویژگی‌های رهبری خدمتگزار، کارراهه شغلی، اخلاق کار و رفتار مدنی سازمانی در میان کارکنان دانشگاه

چکیده

پژوهش حاضر با هدف بررسی الگوی علی روابط بین ویژگی‌های رهبری خدمتگزار، کارراهه شغلی، اخلاق کار و رفتار مدنی سازمانی در میان کارکنان دانشگاه ارومیه انجام شد. روش پژوهش توصیفی – پیمایشی و از نوع معادلات ساختار ی است. جامعه آماری پژوهش شامل کلیه کارکنان اداری دانشگاه ارومیه به تعداد 596 بودند که نمونه ای به حجم 236 نفر با استفاده از روش نمونه گیری طبقه ای نسبی جهت مطالعه انتخاب شد. برای گردآوری داده‌های پژوهش از چهار پرسشنامه استاندارد رهبری خدمتگزار (تیلور، 2002)، کارراهه شغلی (آدکلا، 2011)، اخلاق کار (گریگوری، سی و پتی، 1990) و رفتار مدنی سازمانی (کانوسکی و اورگان، 1996) استفاده شد. نتایج حاصله از اجرای مدل های تحلیل مسیر خروجی نرم افزار، نشان دهنده مناسب بودن برازش مدل معادلات ساختاری است. نتایج آزمون فرضیات به روش مدل سازی معادلات ساختاری نشان داد که، رهبری خدمتگزار بر کارراهه شغلی، اخلاق کار و رفتار مدنی سازمانی اثر مستقیم و معناداری دارد. در ادامه نتایج حاکی از وجود اثر مستقیم و معنادار کارراهه شغلی و اخلاق کار بر رفتار مدنی سازمانی بود. همچنین نتایج نشان داد که کارراهه شغلی و اخلاق کار، نقش واسطه ای در رابطه علی بین رهبری خدمتگزار با رفتار مدنی سازمانی دارد. بنابراین، به طور کلی می‌توان گفت که کارراهه شغلی و اخلاق کار توانسته‌اند، نقش میانجی را در افزایش اثر رهبری خدمتگزار بر رفتار مدنی سازمانی ایفا کنند. بنابراین مدیران دانشگاه جهت بالابردن رفتار مدنی کارکنان می‌بایست به رهبری خدمتگزار، استقلال کاری و اخلاق کاری تاکید داشته باشند.

The aim of this study was to investigate the causal pattern of relationships between the characteristics of servant leadership, career path, work ethic and organizational civic behavior among the staff of Urmia University. The research method is descriptive-survey and is of structural equation type. The statistical population of the study included all administrative staff of Urmia University, 596. A sample of 236 people was selected using the stratified relative sampling method for the study. Four standard questionnaires of servant leadership (Taylor, 2002), career path (Adeckla, 2011), work ethic (Gregory, C. Petty, 1990) and organizational civic behavior (Kanowski, 1996) were used to collect research data. The results obtained from the implementation of software output path analysis models show the appropriateness of the fit of the structural equation model. The results of hypothesis testing by structural equation modeling showed that servant leadership has a direct and significant effect on career path, work ethic and organizational civic behavior. The results showed a direct and significant effect of career path and work ethic on organizational civic behavior. The results also showed that career path and work ethic play a mediating role in the causal relationship between servant leadership and organizational civic behavior. Therefore, in general, it can be said that career path and work ethic have been able to play a mediating role in increasing the effect of servant leadership on organizational civic behavior. Therefore, university administrators should emphasize employee leadership, work independence and work ethic to enhance the civic behavior of employees.
