تبیین پدیدارنگارانه‌ی اثرات و پیامدهای سبک رهبری منفی و تخریبی در مدیران دانشگاه فرهنگیان(براساس مدل اینارسن)

چکیده

تحقیقات درگذشته، به‌طور عمده بر جنبه‌ی مثبت رهبری متمرکز بودند. با این‌حال، تحقیقات درمورد جنبه‌های منفی رهبری سرعت بیش‌تری دارد. پژوهش حاضر، با هدف تبیین پدیدارنگارانه‌ی پیامدهای سبک‌رهبری منفی با تاکید بر دو جنبه‌ی برجسته‌ی آن، یعنی رهبری به‌عنوان نظارت سوءاستفاده‌گرایانه، و رهبری آزادگرایانه، در مدیران دانشگاه فرهنگیان براساس مدل اینارسن (2007 )، انجام گرفت. این پژوهش، یک پژوهش کیفی با طرح پدیدارنگاری تفسیری بود. برای این‌منظور، تعداد14 نفر از متخصصان و اساتید مدیریت و رهبری آموزشی و مدیریت رفتارسازمانی، در سطح دانشگاه فرهنگیان، و با استفاده از روش نمونه‌گیری هدفمند ملاک‌محور و براساس اصل اشباع نظری، به‌عنوان نمونه انتخاب شدند و داده‌ها از طریق مصاحبه‌ی نیمه ساختاریافته با این‌افراد گردآوری شد. متن مصاحبه‌ها پس از مکتوب‌سازی با رویکرد دیکلمن و روش تحلیل مضمون در نرم افزار2018 MAXQDA مورد تجزیه و تحلیل قرارگرفت. برخی از داده‌ها نیز بر اساس مرور نتایج مطالعات پیشین در این زمینه جمع‌آوری گردید. یافته‌ها نشان دادند که هر دو نوع سبک رهبری، پیامدهای منفی قابل‌توجهی از جمله‌: روان پریشی ، ناکار آمدی، قصد جابجایی بالاتر، افزایش مرخصی، عدم رضایت‌شغلی، خودشیفتگی رهبر، ضعف عملکرد، بی‌عدالنی، اثربخشی پایین، رقتار خصمانه و... هم برای سازمان‌ها، هم برای پیروان و هم برای رهبران دارند. و همچنین هم رهبری به‌معنی نظارت نادرست، و هم رهبری به سبک آزادگرایانه، از نظر رفتارهای واقعی رهبر، بسیار متفاوت هستند. با توجه به مؤلفه‌های به‌دست آمده، به مسئولان دانشگاه پیشنهاد می‌‌شود ضمن مطالعه و آشنایی با سبک‌‌های منفی رهبری، رهبرانی برای پردیس‌ها و مراکز آموزشی انتخاب کنند که خصایص ناپسند این سبک رهبری را

Research in the past mainly focused on the positive aspect of leadership. However, research on the negative aspects of leadership is faster. The current research was conducted with the aim of explaining the consequences of negative leadership style phenomenologically, emphasizing its two prominent aspects, i.e. leadership as abusive supervision, and libertarian leadership, in Farhangian University administrators based on Inarsen's model (2007). This research was a qualitative research with an interpretive phenomenological design. For this purpose, 14 experts and professors of management and educational leadership and organizational behavior management, at the level of Farhangian University, were selected as a sample using the criteria-based purposeful sampling method and based on the principle of theoretical saturation, and the data were collected through interviews. Semi-structured was collected with these people. After transcribing, the text of the interviews was analyzed with Dickelman's approach and thematic analysis method in MAXQDA 2018 software. Some data were also collected based on the review of the results of previous studies in this field. The findings showed that both types of leadership styles have significant negative consequences, including: psychosis, ineffectiveness, higher turnover intention, increased leave, job dissatisfaction, leader narcissism, poor performance, unfairness, low effectiveness, They have a hostile attitude towards organizations, followers and leaders. And also, both the leadership in the sense of incorrect supervision and the leadership in the laissez-faire leadership style are very different in terms of the leader's actual behaviors.
