چکیده

مقدمه و هدف: پژوهش حاضر با هدف بررسی اثرگذاری رهبری مبتنی بر چشم‌انداز بر رفتار خلاقانه کارکنان با توجه به نقش اینرسی سازمانی و رفتارهای فرا نقشی کارکنان (رفتار اهدای دانش و رفتار شهروندی سازمانی) در دانشگاه علوم پزشکی یزد انجام شد.
روش‌شناسی پژوهش: روش این مطالعه از نظر هدف، کاربردی و از نظر نحوه گردآوری داده‌ها از نوع توصیفی- پیمایشی می‌باشد و جامعه آماری پژوهش شامل کارکنان ستادی دانشگاه علوم پزشکی یزد (310 نفر) بود که حجم نمونه 172 نفر از طریق نمونه‌گیری در دسترس انتخاب شدند. ابزار گردآوری اطلاعات میدانی در این پژوهش، پرسشنامه‌های استاندارد بود که روایی و پایایی ابزار اندازه‌گیری تایید شد و روش تحلیل مورد استفاده در این پژوهش، تکنیک مدل‌یابی معادلات ساختاری بود.
یافته‌ها: یافته‌های پژوهش نشان داد، رهبری مبتنی بر چشم‌انداز بر رفتار شهروندی سازمانی تاثیر معناداری دارد. همچنین، اینرسی سازمانی و رفتار شهروندی سازمانی در رابطه رهبری مبتنی بر چشم‌انداز و رفتار خلاقانه کارکنان نقش میانجی دارند. همچنین، رفتارهای اهدای دانش در تاثیر اینرسی سازمانی بر رفتار خلاقانه کارکنان نقش تعدیل‌گر دارد.
بحث و نتیجه‌گیری: نتایج پژوهش حاضر نشان داد، رهبری مبتنی بر چشم انداز می‌تواند با پیش‌بینی تهدیدها و فرصت‌ها در آینده، تکنیک‌های ابتکاری متعددی برای مقابله با رکود سازمانی پیدا کند و زمانی که چشم‌انداز، دانش و ایده‌های خود را به کارکنان خود منتقل کند و همچنین کارکنان نیز دانش خود را به اشتراک بگذارند، باعث پرورش خلاقیت کارکنان و کاهش اینرسی سازمان خواهد شد و همچنین رهبری مبتنی بر چشم انداز با ایجاد رفتار شهروند سازمانی در کارکنان، باعث کاهش اینرسی و افزایش رفتار خلاقانه در کارکنان می‌شود.

The present study was conducted with the aim of investigating impact of vision-based leadership on employees' creative behavior with regard to the role of organizational inertia and extra-role behaviors of employees (knowledge donation behavior and organizational citizenship behavior ) in Yazd University of Medical Sciences. The method of this study is practical in terms of purpose and descriptive-survey in terms of data collection.The statistical population of present study included the headquarters staff of Yazd University of Medical Sciences (310 people), that sample size 172 people were selected through available sampling. The tool for collecting field data in this research was standard questionnaires, that the validity and reliability of measurement tool was confirmed and analysis method used in this research was the structural equation modeling technique. The results of research showed that, vision-based leadership has a significant impact on organizational citizenship behavior. also, organizational inertia and organizational citizenship behavior play a mediating role in relationship between vision-based leadership and employees' creative behavior. also, knowledge donation behaviors have a moderating role in impact of organizational inertia on employees' creative behavior. The results of present research showed that vision-based leadership can find many innovative techniques to deal with organizational stagnation by anticipating threats and opportunities in future, and when it transfers its vision, knowledge, and ideas to its employees, and also, employees share their knowledge, it will foster creativity of employees and reduce organizational inertia, and also, vision-based leadership reduces inertia and increases employees' creative behavior by creating organizational citizen behavior in employees.
