بررسی رابطه فلات زدگی شغلی و پنهان سازی دانش از دیدگاه اخلاقی: نقش واسطه ای بی اعتمادی

چکیده

مقدمه و هدف: هدف از انجام پژوهش حاضر بررسی رابطه فلات‌زدگی شغلی و پنهان‌سازی دانش از دیدگاه اخلاقی: با نقش واسطه‌ای بی‌اعتمادی بود.
روش‌شناسی پژوهش: روش انجام پژوهش حاضر توصیفی از نوع همبستگی می باشد که از آزمون مدل معادلات ساختاری و برآوردهای بیشینه درست نمایی با تعدیل چولگی استفاده شده است. جامعه آماری این پژوهش، شامل کلیه اعضای هیئت علمی و کارکنان دانشگاه حکیم سبزواری در نظر گرفته شد که در نیمسال اول سال تحصیلی 1404-1403 مشغول به خدمت بودند. نمونه آماری پژوهش با استفاده از روش تصادفی طبقه ای و طبق جدول مورگان، تعداد 232 نفر تخمین زده شد. برای برآورد اعتبار مقدماتی پرسشنامه های فلات‌زدگی شغلی، پنهان سازی دانش و بی‌اعتمادی، یک نمونه اولیه شامل 40 نفر مورد آزمون قرار گرفت. روایی محتوایی پرسشنامه ها از نظر اساتید و کارشناسان مثبت ارزیابی گردید؛ همچنین، میزان پایایی به واسطه‌ی ضریب آلفای کرونباخ برای سوالات متغیر ها به ترتیب، 95/0 برای فلات‌زدگی شغلی، 97/0 برای پنهان‌سازی دانش و 95/0 برای بی‌اعتمادی بدست آمد.
یافته‌ها: مطابق با یافته های این پژوهش، فلات زدگی شغلی هم به شکل مستقیم و هم به شکل غیر مستقیم، به واسطه بی‌اعتمادی در سطح معناداری 001/0 نقش ویژه ای در میزان پنهان سازی دانش کارکنان دانشگاه حکیم سبزواری دارد.
بحث و نتیجه‌گیری: مدیران و برنامه ریزان موسسات آموزش عالی می توانند از نتایج پژوهش حاضر در به کار گیری برنامه ها و راهبرد های ویژه در جهت کاهش پنهان سازی دانش و ابعاد و عوامل موثر بر آن، نهادینه کردن اشتراک دانش در فرهنگ های سازمانی دانشگاه ها و کاهش بی اعتمادی و فلات زدگی در بین کارکنان استفاده نمایند.

Background and Objective: The aim of the present study was to examine the relationship between career plateau and knowledge hiding from an ethical perspective, with the mediating role of distrust.
research methodology: This study employed a descriptive correlational method, using structural equation modeling and maximum likelihood estimation with skewness adjustment. The statistical population included all faculty members and staff of Hakim Sabzevari University who were employed during the first semester of the 2024–2025 academic year. Based on stratified random sampling and Morgan's table, the sample size was estimated at 232 individuals. To evaluate the preliminary validity of the career plateau, knowledge hiding, and distrust questionnaires, a pilot sample of 40 individuals was tested. Content validity of the questionnaires was positively assessed by experts and professors. Reliability was measured using Cronbach’s alpha coefficients: 0.95 for career plateau, 0.97 for knowledge hiding, and 0.95 for distrust.
Findings: According to the findings, career plateau—both directly and indirectly through the mediating role of distrust—significantly contributes to the extent of knowledge hiding among the employees of Hakim Sabzevari University, at a significance level of 0.001.
Conclusion: Managers and planners in higher education institutions can utilize the results implement specific programs and strategies aimed at reducing knowledge hiding and its dimensions and influencing factors, institutionalizing knowledge sharing within organizational cultures of universities, and decreasing distrust and career plateau among staff.
