تصویرپردازی از الگوی چند بعدی شایستگی‌های مربیان مراکز پیش دبستانی: مطالعه‌ای فراترکیب

چکیده

مقدمه و هدف: پژوهش حاضر با هدف تصویرپردازی چندبعدی از شایستگی‌های مربیان مراکز پیش‌دبستانی انجام شده است.
روش‌شناسی پژوهش: داده‌ها بر اساس یک طرح پژوهش کیفی از نوع فراترکیب و با استفاده از گام‌های هفت‌گانه ساندلوسکی و باروسو (۲۰۰۷) جمع‌آوری شده‌اند. انتخاب نمونه با استفاده از ملاک‌های پذیرش و عدم پذیرش و برنامۀ مهارت‌های ارزیابی حیاتی  صورت گرفت. منابع اولیه فارسی و انگلیسی طی سال‌های ۲۰۱۰ تا ۲۰۲۵ غربال و تعداد ۲۴ منبع برای بررسی نهایی انتخاب شد. در ادامه با استفاده از تحلیل تماتیک، کدگذاری باز و محوری انجام شد. جهت بررسی قابلیت اعتبار یافته‌ها از ضریب توافق بین دو کدگذار استفاده شد که مقدار 76/. به دست آمد.
یافته‌ها: یافته‌های این تحلیل، شناسایی 4 بعد و ۱۱ مؤلفه بود. بعد اول شایستگی‌های علمی، حرفه‌ای و فناورانه با مولفه‌های (شایستگی‌های آموزشی و تربیتی، شایستگی‌های حرفه‌ای و مهارتی، شایستگی‌های تکنولوژیکی و دیجیتالی)؛ بعد دوم شایستگی‌های پایه‌ای با مولفه‌های (شایستگی‌های ورودی، شایستگی‌های اخلاقی و معنوی، شایستگی‌های حمایتی و مراقبتی)؛ بعد سوم شایستگی‌های روانشناختی و محیطی با مولفه‌های (شایستگی‌های روانشناختی، شایستگی‌های هنری و محیطی) و بعد چهارم شایستگی‌های فردی، اجتماعی و سازمانی با مولفه‌های (شایستگی‌های فردی و شخصیتی، شایستگی‌های ارتباطی و اجتماعی، شایستگی‌های رهبری و مدیریت) است.
بحث و نتیجه‌گیری: با توجه به یافته‌های پژوهش، مدیران مراکز پیش‌دبستانی می‌بایست برای ارتقای شایستگی‌های مربیان خود، سالانه نسبت به ارزیابی و رتبه‌بندی مربیان براساس شایستگی‌های شناسایی شده اهتمام ویژه داشته و نسبت به برگزاری دوره‌های مرتبط اقدام نمایند. همچنین یافته‌های این پژوهش می‌تواند به عنوان مبنایی برای تصمیم‌گیری سیاست‌گذاران، برنامه‌ریزان و مدیران حوزه تعلیم‌وتربیت در گزینش و جذب شایسته‌سالارانه مربیان برای مراکز پیش‌دبستانی مورد توجه قرار گیرد.

Visualizing the Multi-Dimensional Pattern of Preschool Educators Competencies: A Study of Meta-synthesis

Background and Objective: The present study aimed to provide a visualization multi-dimensional of the competencies educators of preschool centers.
Research Methodology: Data were collected based on a meta-synthesis qualitative research design using Sandelowski and Barroso's (2007) seven-step process. Sample selection was done using acceptance and rejection criteria and the Critical Appraisal Skills Program. Primary Persian and English sources were screened from 2010 to 2025, and 24 sources were selected for the final review. Then, open and axial coding was performed using thematic analysis. To examine the validity of the findings, the agreement coefficient between the two coders was used, which was obtained as 0/76.
Findings: The findings of this analysis were the identification of 4 dimensions and 11 components. The first dimension is scientific, professional, and technological competencies with the following components: (educational and training competencies, professional and skill competencies, technological and digital competencies); The second dimension is basic competencies with components (entry competencies, moral and spiritual competencies, support and care competencies); the third dimension is psychological and environmental competencies with components (psychological competencies, artistic and environmental competencies); and the fourth dimension is individual, social and organizational competencies with components (individual and personality competencies, communication and social competencies, leadership and management competencies).
Conclusion: According to the research findings, in order to improve the competencies of their educators, preschool center managers should pay special attention to annually evaluating and ranking educators based on the identified competencies and take steps to hold relevant courses. The findings of this research can also be considered as a basis for decision-making by policymakers, planners, and education managers in the merit-based selection and recruitment of educators for preschool centers.
