بررسی نقش میانجی درهم تنیدگی شغلی در رابطه بین رهبری خدمتگزار و مدیریت استعداد با مشارکت کاری کارکنان

چکیده

مقدمه و هدف: این پژوهش با هدف بررسی نقش میانجی درهم تنیدگی شغلی در رابطه بین رهبری خدمتگزار و مدیریت استعداد با مشارکت کاری کارکنان انجام گرفت.
روش‌شناسی پژوهش: این پژوهش از لحاظ هدف بنیادی و از لحاظ روش تحقیق توصیفی از نوع همبستگی به روش معادلات ساختاری بود. جامعه پژوهش، شامل کلیه معلمان مقطع ابتدایی شهر کاشان در سال تحصیلی 1403 به تعداد 600 نفر بودند که با توجه به جدول مورگان و با استفاده از روش نمونه‏گیری تصادفی ساده تعداد 230 نفر به عنوان نمونه انتخاب شدند. برای گردآوری داده‏ها پرسش نامه مشارکت کاری کانگو (1982)، پرسشنامه رهبری خدمتگزار قلی پور و همکاران (1388)، مدیریت استعداد احمدی و همکاران (1391) و ‌در‌هم‌تنیدگی‌شغلی‌‌ ‌هولتوم،‌میچل، ‌لی‌و ‌تید (2006) استفاده شد. روایی محتوایی پرسنامه مورد تایید استاد راهنما قرار گرفته و پایایی آنها به ترتیب 88/0، 86/، 84/0 و 86/0 به دست آمد. برای تجزیه و تحلیل داده ها از نرم افزار SPSS نسخه 28 و نرم افزار SMART PLS نسخه 3 استفاده شد.
یافته‌ها: یافته­های پژوهش نشان دادرهبری خدمتگزار بر مشارکت کاری کارکنان تاثیر مثبت و مستقیم دارد، درهم تنیدگی شغلی بر مشارکت کاری کارکنان تاثیر مثبت و مستقیم دارد، درهم تنیدگی شغلی بر مشارکت کاری کارکنان تاثیر مثبت و مستقیم دارد، رهبری خدمتگزار با نقش میانجی درهم تنیدگی شغلی بر مشارکت کاری کارکنان اثر غیرمستقیم دارد. مدیریت استعداد با نقش میانجی درهم تنیدگی شغلی بر مشارکت کاری کارکنان اثر غیرمستقیم دارد.
بحث و نتیجه‌گیری: بنابراین می توان گفت که رهبری خدمتگزار، مدیریت استعداد و درهم تنیدگی شغلی از متغیرهای مهم و مؤثر بر مشارکت کاری کارکنان است.

چکیده [English]

Background and Objective:This research was conducted with the aim of investigating the mediating role of Job Embeddedness in the relationship between servant leadership and talent management with employee work participation.Research Methodology: This research was in terms of the fundamental goal and in terms of the descriptive research method of the correlation type using the structural equation method. The research population included all the elementary school teachers of Kashan city in the academic year of 1403, 600 of whom were selected as a sample according to Morgan's table and using simple random sampling method. To collect data, the Congo Work Participation Questionnaire (1982), the Servant Leadership Questionnaire of Qolipour et al. (2018), the talent management of Ahmadi et al. (2018) andthe Job Embeddedness of Holtom, Mitchell, Lee, and Teed (2006) were used. The content validity of the questionnaire was approved by the supervisor and their reliability was 0.88, 0.86, 0.84, and 0.86, respectively. SPSS version 28 and SMART PLS version 3 were used to analyze the data.Findings: The findings of the research showed that servant leadership has a positive and direct effect on the work participation of employees, job entanglement has a positive and direct effect on the work participation of employees, Job Embeddedness has a positive and direct effect on the work participation of employees, servant leadership with the mediating role of Job Embeddedness has an indirect effect on the work participation of employees. Talent management with the mediating role of Job Embeddedness has an indirect effect on employees' work participation.Conclusion: Therefore, it can be said that servant leadership, talent management and Job Embeddedness are important and effective variables on employees' work participation.
