نقش رهبری توانمندساز مدیران مدارس در توسعه حرفه‌ای معلمان با میانجی‌گری یادگیری سازمانی

چکیده

هدف: هدف پژوهش بررسی نقش رهبری توانمند ساز مدیران مدارس در توسعه حرفه‌ای معلمان با میانجی‌گری یادگیری سازمانی بود.

روش پژوهش: جامعه پژوهش کلیه معلمان مدارس ابتدایی (دخترانه و پسرانه) استان کردستان بودند که از این جامعه با روش نمونه‌گیری تصادفی طبقه‌ای نسبتی و بر مبنای فرمول کوکران نمونه‌ای به حجم 364 معلم انتخاب شد. روش پژوهش کمی از نوع مطالعات همبستگی و رویکرد مدل‌سازی معادلات ساختاری کوواریانس محور است. جهت گردآوری داده‌ها از پرسشنامه‌های رهبری توانمند ساز Ahearn, Mathieu and Rapp (2005)؛ یادگیری سازمانی García Morales et al (2006) و توسعه حرفه‌ای Nova (2008) استفاده شد. پایایی پرسشنامه‌ها با تکنیک‌ آلفای کرانباخ برای رهبری توانمند ساز(94/0)، یادگیری سازمانی(89/0) و توسعه حرفه‌ای (95/0) گزارش شد و روایی سازه پرسشنامه ها بوسیله تحلیل عاملی تأییدی بررسی و تایید شد، جهت تحلیل داده‌ها از مدل‌یابی معادلات ساختاری به‌وسیله نرم‌افزار lisrel 10.20 استفاده شد.

یافته‌ها: نتایج نشان داد رهبری توانمند ساز مدیران و یادگیری سازمانی اثر مستقیم مثبت بر توسعه حرفه‌ای معلمان در سطح 05/0 دارند؛ رهبری توانمندساز مدیران مدارس به‌واسطه یادگیری سازمانی اثر غیرمستقیم مثبت بر توسعه حرفه‌ای معلمان در سطح 05/0 دارد؛ همچنین رهبری توانمندساز مدیران مدارس و یادگیری سازمانی قادر به تبیین 51/0 واریانس توسعه حرفه‌ای معلمان هستند. نتیجه نهایی بیانگر میانجی گری معنادار یادگیری سازمانی در رابطه رهبری توانمندساز با توسعه حرفه ای معلمان بود.

چکیده [English]

Objective: The aim of the research was to investigate the role of empowering leadership of school principals in the professional development of teachers through the mediation of organizational learning.

Method: The research population was all the primary school teachers of Kurdistan province, and a sample of 364 teachers was selected from this population by proportional stratified random sampling based on the Cochran formula. The quantitative research method is correlation studies and covariance-oriented structural equation modeling approach.To collect data from the empowering leadership questionnaires of Ahearn, Mathieu and Rapp (2005); García Morales et al.'s organizational learning (2006) and Nova's professional development (2008) were used. The reliability and validity of the questionnaires were checked with Cronbach's alpha techniques and confirmatory factor analysis, structural equation modeling was used for data analysis using lisrel software.

Results: The results showed that the empowering leadership of managers and organizational learning have a direct positive effect on the professional development of teachers at the level of 0.05; Empowering leadership of school principals through organizational learning has a positive indirect effect on teachers' professional development at the 0.05 level; Also, the empowering leadership of school administrators and organizational learning are able to explain 0.51 of the variance of teachers' professional development
