تبیبن مدلی ساختاری از پیش‌بینی‌کننده‌های مصلحت اندیشی کارکنان

چکیده

هدف از این پژوهش، تحلیل تاثیر مصلحت اندیشی سرپرست بر مصلحت اندیشی کارکنان با تاکید بر نقش تعدیل کننده مبادله رهبر-عضو و نقش میانجی‌گری تسامح غیراخلاقی کارکنان می‏باشد. پژوهش حاضر از نظر هدف کاربردی و از نظر ماهیت و روش، توصیفی – پیمایشی از نوع همبستگی است. جامعه آماری این پژوهش (850نفر) کارکنان بیمارستان شهدای کارگر شهرستان یزد بوده که از طریق فرمول کوکران 265 به شکل تصادفی ساده انتخاب شدند. ابزار گردآوری داده‏ها، پرسشنامه‌های مصلحت اندیشی سرپرست Greenbaum et al (2018)، مصلحت اندیشی کارکنان Greenbaum et al (2018)، ‏ تسامح غیر اخلاقی کارکنان Froelich & Kottke (1991) و در نهایت مبادله رهبر-عضو Graen & Uhl-Bien (1995) بود. روایی (همگرا و واگرا) و پایایی (بار عاملی، ضریب پایایی مرکب، ضریب آلفای کرونباخ) پرسش‏نامه‏ها حاکی از آن هستند که ابزارهای اندازه‏گیری از روایی و پایایی خوبی برخوردار هستند. نتایج حاصل از آزمون فرضیات توسط نرم‏افزار SMART-PLS و با استفاده از آماره آزمون t و ضرایب مسیر (β)، نشان داد که مبادله رهبر-عضو و تسامح غیراخلاقی کارکنان می‏توانند به ترتیب نقش تعدیل‏گر و میانجی‌گری را داشته باشند. با وجود مدل طراحی شده می‌توان انتظار داشت که مدیران بیمارستان می‌توانند از طریق کاهش مبادله رهبر-عضو به کاهش سطح مصلحت اندیشی سرپرست بر مصلحت اندیشی کارکنان بپردازند اما با افزایش تسامح غیراخلاقی کارکنان سطح مصلحت اندیشی سرپرست و مبادله رهبر-عضو بر مصلحت اندیشی کارکنان را افزایش می‌دهند، و این شاید در کوتاه‌مدت جواب دهد اما در بلندمدت هرگز نخواهند توانست به مدیریت بیمارستان ادامه دهند و ضربه مهلکی را بر پیکره آن خواهند زد.

چکیده [English]

The purpose of this research is to analyze the effect of SE on EE with emphasis on the moderating role of LMX and the mediating role of employees' unethical tolerance. The current research is applied in terms of purpose and in terms of nature and method, it is descriptive-survey of correlational type. The statistical population of this research (850 people) is the employees of Shohada Kargar Hospital in Yazd city, who were selected randomly through the Cochran 265 formula. Data collection tools were questionnaires: Supervisor Expediency of Greenbaum et al (2018), Employee Expediency of Greenbaum et al (2018), Employee Unethical Tolerance of Froelich & Kottke (1991) and finally LMX of Graen & Uhl-Bien (1995). Validity and reliability The questionnaires indicate that the measuring instruments have good validity and reliability. The results of hypothesis testing by SMART-PLS software and using t-test statistics and path coefficients (β) showed that LMX and employees' unethical tolerance can play a moderating and mediating role, respectively. to have Despite the designed model, it can be expected that the hospital managers can reduce the level of expediency of the supervisor over the expediency of the employees by reducing the leader-member exchange, but by increasing the unethical tolerance of the employees, the level of the supervisor's expediency and the LMX They increase the EE, and this may work in the short term, but in the long term, they will never be able to continue managing the hospital and will deal a fatal blow to its structure.
