شناسایی فرصت‌ها و چالش‌های اجرای رهبری تحولی در مدارس: پژوهشی پدیدارشناسانه

چکیده

مقدمه و هدف: هدف این پژوهش شناسایی فرصت­ها و چالش­های اجرای رهبری تحولی در مدارس ابتدایی شهر موچش استان کردستان بود.
روش‌شناسی پژوهش: رویکرد پژوهش کیفی و از روش پدیدارنگاری تفسیری استفاده شده است. ده نفر از مدیران آموزشی دوره ابتدایی منطقه موچش از طریق نمونه­گیری هدفمند با روش ملاکی تا حد اشباع داده­ها براساس دارابودن (ملاک تجربه غنی و عملکرد کاری درخشان و شرکت در کارگاه­های مدیران آموزشی برتر) بعنوان مشارکت­کننده انتخاب شدند، داده­ها  از طریق مصاحبه نیمه ساختارمند جمع آوری و از طریق تحلیل محتوا تجزیه و تحلیل گردید.
یافته‌ها: نتایج تحقیق نشان داد الگوی رهبری تحولی خودتاملی (خود شخص مدیر، سواد علمی مدیران، باور و اعتقاد مدیران) و الگوی رهبری مشارکت جویانه (همکاری و مشارکت با کارکنان، برگزاری کارگاه­های آموزشی، تفویض اختیار به کارکنان، ایجاد مسئولیت و تعهد در کارکنان، استفاده از ظرفیت والدین در مدارس، توانمند­سازی کارکنان) موجب ایجاد و شکل­گیری رهبری تحولی و به تبع آن باعث تغییر و تحول و دگرگونی در مدارس می­شود
بحث و نتیجه‌گیری: بنابرین چالش­های اجرای رهبری تحولی شامل: عوامل ساختاری (عدم عدالت آموزشی، ساختار متمرکز نظام آموزشی) عوامل علمی (گزینش انتصابی مدیران، عدم آگاهی کافی مدیران)، و عوامل انگیزشی (عدم پشتیبانی لازم و کافی از مدیران با انگیزه، عدم حقوق و مزایای کافی، عدم تخصیص بوجه کافی) می­باشد.

چکیده [English]

Background and Objective: The purpose of this research is Identifying the opportunities and challenges of implementing transformational leadership in schools elementary of Muchesh in Kurdistan province.
Research Methodology: Qualitative research approach and interpretive phenomenology method have been used. Ten people from Mochesh primary education principals have been selected as participants based on purposeful sampling with criterion method to the extent of data saturation, based on having (criteria of experience and brilliant work results and participation in festivals of top principals). Data were collected through semi-structured interviews and analyzed through content analysis.
Findings: The results of the research showed that the self-reflection transformational leadership model (the manager's personality, managers' scientific literacy, managers' beliefs) and participatory leadership model (collaboration and participation with employees, holding training workshops, delegating authority to employees, creating responsibility and commitment in employees, using The capacity of parents in schools, the empowerment of employees) causes the creation and formation of transformational leadership and consequently causes change and transformation in schools.
Conclusion: According to the findings, the challenges of implementing transformational leadership include structural factors (lack of educational justice, centralized structure of the educational system), scientific factors (appointment selection of managers, lack of sufficient knowledge of managers), and motivational factors (lack of necessary and sufficient support from motivated managers, lack of sufficient salary and benefits, lack of allocation of sufficient funds).
