تبیین نقش میانجی قانون شکنی خیرخواهانه در رابطه بین رهبری زهرآگین و رفتار شهروندی سازمانی در کسب و کارهای خرد

چکیده

مقدمه و هدف: پژوهش حاضر با هدف تبیین نقش میانجی قانون‌شکنی خیرخواهانه در رابطه بین رهبری زهرآگین و رفتار شهروندی سازمانی در کسب‌وکارهای خرد انجام گرفته است. روش تحقیق به لحاظ ماهیت، توصیفی-همبستگی و از حیث هدف کاربردی بود. جامعه آماری را کلیه کارکنان کسب‌وکارهای خرد در شهر ارومیه به تعداد 14218 نفر تشکیل دادند. به همین منظور و بر اساس جدول مورگان تعداد 375 نفر به شیوه نمونه‌گیری خوشه‌ای دومرحله‌ای به‌عنوان نمونه آماری پژوهش انتخاب شدند. در این پژوهش از پرسشنامة استاندارد رهبری زهرآگین(Schmidt & Hanges, 2008)، قانون‌شکنی خیرخواهانه (vardaman et al, 2014) و رفتار شهروندی سازمانی استفاده شد.
روش‌شناسی پژوهش: جهت آزمون فرضیه‌های تحقیق، ابتدا از آمار توصیفی و سپس تکنیک معادلات ساختاری با استفاده از نرم‌افزار آماری smart-pls استفاده شد.
یافته‌ها: یافته های مدل معادلات ساختاری نشان داد که مدل پژوهش از برازش مطلوبی برخوردار بوده و حاکی از آن است که رهبری زهرآگین بر رفتار شهروندی سازمانی تأثیر منفی و معنی‌داری دارد (ضریب مسیر 39/0-). اثر رهبری زهرآگین بر قانون‌شکنی خیرخواهانه مثبت و معنی‌دار است (ضریب مسیر 72/0). قانون‌شکنی خیرخواهانه بر رفتار شهروندی سازمانی اثر مثبت و معنی‌داری دارد (ضریب مسیر 54/0) و درنهایت نقش میانجی قانون‌شکنی خیرخواهانه در رابطه بین رهبری زهرآگین و رفتار شهروندی سازمانی تائید شد (ضریب مسیر 39/0-).
بحث و نتیجه‌گیری: بنابراین می توان نتیجه گیری نمود که بکارگیری ویژگی های رهبری زهراگین می تواند زمینه افزایش رفتارهای انحرافی و تظاهرگونه و کاهش رفتارهای شهروندی در محیط کسب و کارهای خرد کاهش دهد.

چکیده [English]

Background and Objective: The present study has been conducted with the aim of clarifying the mediating role of benevolent law breaking in the relationship between toxic leadership and organizational citizenship behavior in small businesses. The research method was descriptive-correlative in nature and applied in terms of purpose. The statistical population was made up of all employees of small businesses in Urmia city, numbering 14218 people. For this purpose and based on Morgan's table, 375 people were selected as the statistical sample of the research using a two-stage cluster sampling method. In this research, the standard questionnaire of toxic leadership (Schmidt & Hanges, 2008), benevolent law breaking (Vardaman et al, 2014)  and organizational citizenship behavior of  were used.
research methodology: Thus, in order to test the research hypotheses, first descriptive statistics and then structural equation technique using Smart P.L.S statistical software was used.
Findings: The findings of the research showed that the research model has a favorable fit and it indicates that toxic leadership has a negative and significant effect on organizational citizenship behavior (path coefficient -0.39). The effect of toxic leadership on benevolent law breaking is positive and significant (path coefficient 0.72). Benevolent law breaking has a positive and significant effect on organizational citizenship behavior (path coefficient 0.54) and finally the mediating role of benevolent law breaking in the relationship between toxic leadership and organizational citizenship behavior was confirmed (path coefficient -0.39).
Conclusion: Therefore, it can be concluded that the use of toxic leadership characteristics can reduce the context of increasing deviant behaviors and pretentious behaviors and reducing citizenship behaviors in the environment of micro and small businesses.
