مدل یابی ساختاری تأثیر عدالت سازمانی در رهبری رفتارهای ناهنجار بر اساس نقش میانجی سایش اجتماعی در کارکنان آموزش و پرورش

چکیده

مقدمه و هدف: پژوهش حاضر با هدف، بررسی تأثیر عدالت سازمانی در رهبری رفتارهای ناهنجار بر اساس نقش میانجی سایش ‌اجتماعی در بین کارکنان و مدیران ‌مدارس شهری آموزش‌وپرورش استان اردبیل انجام شد..
روش‌شناسی پژوهش: روش تحقیق از لحاظ هدف، کاربردی و از لحاظ نوع داده‌ها و نحوه اجرای پژوهش، توصیفی- همبستگی بود. جامعه آماری، مدیران مدارس شهری (3400 نفر) و کارکنان (250 نفر) در آموزش‌وپرورش استان اردبیل که جمعا 3650 نفر بودند، می‌باشد و برای انتخاب حجم نمونه که با روش نمونه‌گیری خوشه‌ای انجام شد، 348 نفر (301 نفر مدیر مدرسه و 47 نفر از کارکنان) به‌عنوان نمونه انتخاب ‌گردید. به‌ منظور گردآوری داده‌ها، از پرسشنامه‌های استاندارد استفاده شد، که ضریب آلفای پرسشنامه سایش اجتماعی 90/0 و پایایی ترکیبی 90/0، آلفای عدالت‌ سازمانی 91/0 و ترکیبی 83/0 و آلفای رهبری رفتارهای ناهنجار نیز 83/0 و پایایی ترکیبی 77/0 ارزیابی شد. ضریب آلفای کل پرسشنامه 87/0 برآورد شد. برای تحلیل داده‌های پرسشنامه از نرم‌افزار spss26 و روش مدل‌سازی معادلات ساختاری با رویکرد روش حداقل مربعات جزیی (Pls-SEM) و نرم‌افزار Smart Pls3 استفاده شد.
یافته‌ها: نتایج پژوهش نشان ‌داد ضریب تأثیر متغیر عدالت سازمانی بر رهبری رفتارهای ناهنجار (56/0) مثبت و معنادار بوده و بر سایش اجتماعی (41/0-) منفی و معنادار است، همچنین ضریب تأثیر متغیر سایش اجتماعی بر رهبری رفتارهای ناهنجار (79/0-) منفی و معنادار بود و نیز سایش اجتماعی نقش میانجی در رابطه بین عدالت سازمانی و رهبری رفتارهای ناهنجار با ضریب (16/0-) داشت.
بحث و نتیجه‌گیری: بنابراین، با رعایت عدالت سازمانی و رهبری رفتارهای ناهنجار می‌توان از بروز رفتارهای ناهنجار و سایشی در سازمان جلوگیری کرد.

چکیده [English]

Background and Objective: The purpose of this research was to investigate the mediating role of social undermining in the relationship between organizational justice and leadership of abnormal behavior among education employees and urban schools principals of Ardabil province.
research methodology: The research method was applied in terms of objective and correlational in terms of descriptive method. The statistical population was of urban schools principals (3400 people) and education employees (250 people) of Ardabil province, which is 3650 people in total, and for selecting the sample size which was done by cluster sampling method, 348 people (301 schools principals and  47 employees) were selected as a sample. To analyze the questionnaire data, spss26 software and structural equation modeling method with partial least squares method  (Pls-SEM) and Smart Pls3 software were used.
Findings: The results of the research showed that the coefficient of influence of the variable of organizational justice on the leadership of abnormal behaviors (0.56) is positiveand significant, and of social undermining, is negative and inverse (-0.41), as well as the coefficient of the variable of social undermining on the leadership of abnormal behaviors (-0.79) was negative and inverse and also had a mediating role in the relationship between organizational justice and leadership of abnormal behaviors with a coefficient (-0.16).
Conclusion: Therefore, by observing organizational justice and leading abnormal behaviors, it is possible to prevent the occurrence of abnormal and undermining behaviors in the organization.
