چکیده

مقدمه و هدف: این پژوهش با هدف بررسی نقش رفتار طرفداران محیط‌زیست بر مدیریت منابع انسانی سبز با نقش میانجی رهبری تحول‌آفرین و رهبری مسئولیت‌پذیر صورت پذیرفته است.
روش‌شناسی پژوهش: این پژوهش در زمره پژوهش‌های کاربردی و پیمایشی قرار دارد و از حیث ماهیت داده‌ها یک پژوهش کمی است. اصلی‌ترین ابزار گردآوری اطلاعات‌ در این پژوهش 4 پرسش‌نامه شامل رفتارهای طرف‌دار محیط‌زیست: الشایر و همکاران (2021)، مدیریت منابع انسانی سبز: کیم (2019)، رهبری تحول‌آفرین سبز: ژائو و هوانگ (2022)، رهبری مسئولیت‌پذیر: وگتلین (2011) است. جامعه آماری این پژوهش پتروشیمی شیراز بود و حجم نمونه در این پژوهش با استفاده از نرم‌افزار نمونه‌گیری SPSS Sample Power برابر با 250 نفر بود. شیوه نمونه‌گیری در این پژوهش، به دلیل گستردگی جامعه آماری، از نوع نمونه‌گیری در دسترس بوده ‌است. ابزار تجزیه‌وتحلیل اطلاعات پرسشنامه‌ای این پژوهش نرم‌افزار آماری SPSS و AMOS بود. به‌منظور تعیین وجود یا عدم وجود تأثیر بین متغیرها و برآورد و تعمیم نتایج به‌دست‌آمده از حجم نمونه به جامعه آماری از مدل رگرسیونی ساده با متغیر آشکار و مدل میانجی جهت ارزیابی فرضیه‌های پژوهش استفاده شده است.
یافته‌ها: با توجه به یافته‌های این پژوهش تأثیر مستقیم و غیرمستقیم رفتارهای طرف‌دار محیط‌زیست بر مدیریت منابع انسانی سبز معنادار است. چون هر دو اثر مستقیم اثر غیرمستقیم رفتارهای طرف‌دار محیط‌زیست بر مدیریت منابع انسانی سبز به واسطه هر دو متغیر رهبری تحول‌آفرین و رهبری مسئولیت‌پذیر معنادار گزارش شده است (0001/0 و 01/0)، می‌توان استنباط کرد که میانجی‌گری وجود دارد و متغیرهای رهبری تحول‌آفرین و رهبری مسئولیت‌پذیر دارای نقش میانجی جزئی در تأثیر رفتارهای طرف‌دار محیط‌زیست بر مدیریت منابع انسانی سبز است.
بحث و نتیجه‌گیری: نتایج نشان داد رفتارهای طرف‌دار محیط‌زیست بر مدیریت منابع انسانی سبز با ضریب 61/0 تأثیرگذار بوده است. همچنین، رهبری تحول‌آفرین بر مدیریت منابع انسانی سبز با ضریب 41/0 و رهبری مسئولیت‌پذیر بر مدیریت منابع انسانی سبز با ضریب 45/0 تأثیرگذار بوده است. رفتارهای طرف‌دار محیط‌زیست بر رهبری تحول‌آفرین با ضریب 58/0 تأثیرگذار بوده است. می‌توان رهبری تحول‌آفرین را بر اساس رفتارهای طرف‌دار محیط‌زیست در جامعه آماری پیش‌بینی کرد.  رفتارهای طرف‌دار محیط‌زیست بر رهبری مسئولیت‌پذیربا ضریب 52/0 تأثیرگذار بوده است و می‌توان مسئولیت‌پذیر را بر اساس رفتارهای طرف‌دار محیط‌زیست در جامعه آماری پیش‌بینی کرد.

Background and Objective: This research was conducted with the aim of investigating the role of environmentalists' behavior on green human resource management with the mediating role of transformational leadership and responsible leadership.
research methodology: This research is a survey among applied researches and based on the criterion of the nature of the data, it is a quantitative research. The main tool for collecting information in this research is 4 questionnaires, including pro-environmental behaviors: Elshayer et al. (2021), green human resource management: Kim (2019), green transformational leadership: Zhao and Huang (2022), and responsible leadership: Vogtlin (2011). The statistical population of this research includes Shiraz Petrochemical and the sample size in this research is 250 people using the SPSS SAMPLE POWER software. The sampling method in this research was available due to the wideness of the statistical population. The tool for analyzing questionnaire data of this research is SPSS and AMOS statistical software. In order to determine the presence or absence of relationship between the variables and to estimate and generalize the results obtained from the sample size to the statistical population, a simple regression model with an obvious variable and a mediator model have been developed to evaluate the research hypotheses.
Findings: According to the findings of this research, the direct and indirect effect of pro-environmental behaviors on green human resource management was significant. Therefore, since both direct and indirect effects of pro-environmental behaviors on green human resource management have been reported as significant (0.0001 and 0.01), through both transformational leadership and responsible leadership variables, it can be concluded that there is mediation and leadership variables. Transformational and responsible leadership has a partial mediating role in the impact of pro-environmental behaviors on green human resource management.
Conclusion: The results showed that pro-environmental behaviors have an effect on green human resources management with a coefficient of 0.61, transformational leadership has an effect on green human resources management with a coefficient of 0.41, and responsible leadership has an effect on green human resources management with a coefficient of 0.45 has been Pro-environmental behaviors have an effect on transformational leadership with a coefficient of 0.58. It is possible to predict transformational leadership based on pro-environmental behaviors in the statistical population. Pro-environmental behaviors have an effect on responsible leadership with a coefficient of 0.52. It is possible to predict the responsible behavior based on pro-environmental behaviors in the statistical population.
