اثر رهبری مربیگری مدیران مدارس بر عملکرد خلاقانه معلمان ورزش ابتدائی با نقش میانجی توانمندسازی روانشناختی

چکیده

هدف پژوهش حاضر مطالعه اثر رهبری مربیگری مدیران مدارس بر عملکرد خلاقانه معلمان ورزش ابتدائی با نقش میانجی توانمندسازی روانشناختی است.

این پژوهش کاربردی با استفاده از روش تحقیق پیمایشی انجام گردید. 321 معلم ورزش ابتدایی استان گلستان جامعه آماری این پژوهش بودند. حجم نمونه پژوهش با بکارگیری فرمول کوکران 176 معلم تعیین گردید و برای انتخاب نمونه از روش انتخاب تصادفی طبقه‌ای استفاده شد. ابزار اندازه‌گیری متغیرها شامل سه پرسشنامه رهبری مربیگری (الینگر و همکاران، 2013)، توانمندسازی روانشناختی (اسپریتزر و همکاران، 2005) و عملکرد خلاقانه (ژو و جرج، 2001) بود. نرم‌افزا آماری SPSS نسخه 25 به منظور انجام تحلیل‌های توصیفی بر روی ویژگی‌های فردی نمونه پژوهش و متغیرها مورد استفاده قرار گرفت. تحلیل‌های بخش استنباطی با بهره‌گیری از نرم‌افزار آماری Smart PLS نسخه 4 انجام گردید.

یافته‌های پژوهش نشان داد اثر رهبری مربیگری مدیران بر توانمندسازی روانشناختی معلمان ورزش مثبت و معنی‌دار است. همچنین نتایج پژوهش مشخص نمود رهبری مربیگری مدیران بر عملکرد خلاقانه معلمان ورزش اثر معنی‌داری ندارد. در نهایت، یافته‌های پژوهش نشان داد رهبری مربیگری مدیران بر عملکرد خلاقانه معلمان ورزش با نقش میانجی توانمندسازی روانشناختی اثر مثبت و معنی‌داری دارد.

بی‌توان چنین نتیجه‌گیری نمود که بکارگیری رهبری مربیگری توسط مدیران مدارس با بهبود توانمندسازی معلمان ورزش موجب عملکرد خلاقانه آن‌ها می‌شود. بنابراین افزایش آگاهی و دانش مدیران مدارس از شیوه رهبری مربیگری و ترغیب آن‌ها به استفاده از این شیوه رهبری در محیط کاری خود پیشنهاد می‌شود.

Background and Objective: Despite the fact that the coaching leadership method is considered a suitable method for empowering the human resources of organizations, but its consequences have been less investigated in educational environments. Based on this, the aim of the current research is to study the effect of school principals' coaching leadership on the creative performance of elementary sports teachers with the mediating role of psychological empowerment.
Research Methodology: This practical research was done using the survey research method. The statistical population of this research included 321 elementary sports teachers of Golestan province. The size of the research sample was determined by applying Cochran's formula of 176 teachers and stratified random selection method was used to select the sample. The variable measurement tools included three questionnaires of coaching leadership, psychological empowerment and creative performance. To evaluate the validity of the used questionnaires, the opinions of 5 sports management doctors were used and the reliability of the questionnaires was checked and confirmed in a preliminary study. In order to analyze the data, descriptive statistics and structural equation modeling were used, and the software used for data analysis was SPSS version 25, Smart PLS version 4.
Findings: Before testing the hypotheses, checking the validity and reliability indicators showed that the research model has a good fit. The findings of the research showed that the effect of coaching leadership on the psychological empowerment of sports teachers is positive and significant. The results showed that coaching leadership of managers has no significant effect on the creative performance of sports teachers. Finally, the mediating role of psychological empowerment in the relationship between principals' coaching leadership and creative performance of physical education teachers was confirmed.
Conclusion: It can be concluded that the use of coaching leadership by school principals by improving the empowerment of sports teachers leads to their creative performance. Therefore, it is suggested to increase the awareness and knowledge of school principals about coaching leadership and encourage them to use this style of leadership in their work environment.
