چکیده

مقدمه و هدف: هدف این پژوهش پیش بینی آوای سازمانی معلمان بر اساس مؤلفه‌های سبک رهبری امنیت‌مدار و اعتماد معلمان به مدیران بود.
روش‌شناسی پژوهش: از روش پژوهش توصیفی از نوع همبستگی استفاده شد. جامعه آماری شامل 365 نفر از معلمان دوره ابتدایی شهرستان رزن در سال تحصیلی 1401-1400 بودند. از این تعداد 191 نفر بر اساس جدول کرجسی و مورگان و به روش نمونه‌گیری تصادفی طبقه‌ای به عنوان نمونه انتخاب شدند. برای گردآوری داده‌ها، پرسشنامه سبک رهبری امنیت‌مدار (Coombe, 2010)، پرسشنامه اعتماد به مدیر (Hoy et al., 2006) و پرسشنامه آوای سازمانی (Hames, 2012) استفاده شد. روایی محتوایی پرسشنامه‌های پژوهش، مورد تأیید متخصصان قرار گرفت و پایایی آن‌ها با استفاده از ضریب آلفای کرونباخ به ترتیب 96/0، 82/0 و 96/0 تأیید گردید.
یافته‌ها: نتایج آزمون همبستگی پیرسون نشان داد که بین سبک رهبری امنیت‌مدار مدیران و آوای سازمانی معلمان (709/0) و بین اعتماد به مدیر و آوای سازمانی معلمان  (619/0) رابطه مثبت و معنادار وجود دارد. بر اساس نتایج رگرسیون گام به گام ، دو مؤلفه «مشاهده پتانسیل» و «بررسی» از میان مؤلفه‌های سبک رهبری امنیت‌مدار و متغیر اعتماد معلمان به مدیر، توان پیش‌بینی آوای سازمانی معلمان را دارند.
بحث و نتیجه‌گیری: یافته‌ها نشان داد که سبک رهبری امنیت‌مدار و اعتماد معلمان به مدیران از عوامل کلیدی در ارتقای آوای سازمانی‌اند؛ به‌گونه‌ای که با ایجاد فضای حمایتی و مملو از اعتماد، بستر مناسب برای مشارکت، نوآوری، تعامل مؤثر و تحقق اهداف آموزشی فراهم می‌آید.

چکیده [English]

Background and Objective: The aim of this study was to predict teachers' organizational voice based on the components of secure-base leadership style and teachers' trust in principals.
research methodology: A descriptive correlational research method was employed. The statistical population consisted of 365 elementary school teachers in Razan County during the 2021–2022 academic year. Based on Krejcie and Morgan’s table, 191 teachers were selected as the sample using stratified random sampling. Data were collected using the Security-Oriented Leadership Style Questionnaire (Coombe, 2010), the Trust in Principal Questionnaire (Hoy et al., 2006), and the Organizational Voice Questionnaire (Hames, 2012). The content validity of the questionnaires was confirmed by experts, and their reliability was verified using Cronbach's alpha coefficients of 0.96, 0.82, and 0.96, respectively.
Findings: Pearson correlation test results indicated a significant positive relationship between principals’ security-oriented leadership style and teachers’ organizational voice (0.709), as well as between trust in the principal and teachers’ organizational voice (0.619). Stepwise regression analysis revealed that among the components of a security-oriented leadership style, the two factors of "potential observation" and "examination," along with teachers' trust in the principal, could predict teachers' organizational voice.
Conclusion: The findings revealed that secure-based leadership style and teachers’ trust in principals are key factors in enhancing organizational voice; by fostering a supportive and trustful environment, they provide an appropriate foundation for participation, innovation, effective interaction, and the achievement of educational goals.
