Objective: This study is applied in nature, aiming to explain teachers' transformational leadership, identify its contributing factors, and delineate its outcomes.
Methods: The research adopted a qualitative approach using a grounded theory methodology. The study population comprised elementary school teachers and principals from District Two of Mashhad. A purposive sampling strategy was employed, selecting twenty participants based on theoretical saturation. Data were collected through semi-structured interviews. Information analysis was conducted using the Strauss and Corbin stages, with the assistance of MAXQDA software.
Findings: The findings revealed a core category, "The Symphony of the Classroom: A Teacher's Transformational Leadership Model in the Orchestra of Change, «which illustrates teachers' transformational leadership within the school. This model is comprised of five categories: Causal Conditions)Teacher's self-development and professional growth, psychological capital, and professional ethics), Contextual Conditions(School culture, principal support, and infrastructure); Intervening Conditions(Structural-policy barriers, livelihood and occupational pressures, and individual and cultural limitations); Strategies and Actions(Innovation in teaching-learning, ethical and inspirational leadership, and student empowerment); Consequences: For students, teachers, schools, the educational system, and society.
Conclusion: Based on the findings, "teachers' transformational leadership" is a multidimensional and context-dependent phenomenon, shaped by the interaction of individual teacher factors (self-development, professional growth, and psychological capital) and organizational school factors (culture, principal support, and collective synergy). Teachers' transformational leadership is an action-oriented process that serves as a key leverage for enhancing the quality of teaching-learning and achieving sustainable school transformation, holding significant importance for policymakers and educational administrators.
