تبیین عوامل موثر بر بهبود کیفیت نظام آموزشی کارکنان صدا و سیمای جمهوری اسلامی ایران

چکیده

مقدمه و هدف: از جمله مسائلی که سازمان‌های رسانه‌ای، در پی کسب مزیت رقابتی در سپهر رسانه‌ای با آن مواجه هستند، آموزش و توانمندسازی کارکنان است. از اینرو مقاله حاضر با هدف تبیین عوامل موثر بر بهبود کیفی آموزش کارکنان رسانه ملی انجام پذیرفته است.
روش‌شناسی پژوهش: تحقیق حاضر در دو بخش کیفی و کمی انجام شده است که مقاله حاضر به دنبال تبیین عوامل موثر استخراج شده در بخش کیفی می باشد. جامعه آماری، متشکل از کارکنان این سازمان بود که 430 نفر به عنوان نمونه با استفاده از فرمول کوکران به روش نمونه‌گیری خوشه‌ای انتخاب شدند. گردآوری اطلاعات به وسیله پرسشنامه تدوین شده در مرحله کیفی پژوهش، صورت گرفت. رواﯾﯽ ﻣﺤﺘﻮاﯾﯽ ﭘﺮﺳﺸﻨﺎﻣﻪ با استفاده از جدول ﻻوﺷﻪ محاسبه شد. تجزیه و تحلیل داده‌ها با استفاده از آزمون t و مدل‌سازی معادلات ساختاری و رویکرد حداقل مربعات جزئی (PLS) بود. شاخص‌های معناداری بار عاملی، ضریب پایایی ترکیبی و میانگین واریانس استخراجی مورد ارزیابی قرار گرفت. در این راستا از نرم افزارهای SPSS و Smart PLS3 استفاده شد.
یافته‌ها: در راستای الگوی مستخرج، متشکل از 12عامل درونداد، 15عامل فرایند، 3 عامل برونداد، 3 عامل پیامد و 155 ملاک و 910 نشانگر؛ یافته‌ها نشان داد همگی از قدرت تبیین کیفیت آموزش برخوردار بوده و مدل پژوهش برازش لازم را دارد.
بحث و نتیجه‌گیری: نتایج این مطالعه ضمن ارائه دیدگاهی روشن و برنامه‌ریزی عملیاتی برای مدیران رسانه در رابطه با آموزش سرمایه انسانی؛ در افزایش انگیزه عوامل انسانی، مدرسان و مدیران آموزشی در چگونگی بهبود و ارتقای کیفی نظام آموزشی سازمان در راستای اهداف و ماموریت نهایی آن موثر می باشد.

چکیده [English]

Background and Objective: One of the issues that media organizations face in order to gain a competitive advantage in the media field is the training and empowerment of employees. The purpose of this article is to explain the effective factors on improving the training quality of national media workers.
research methodology: This research is in two parts, qualitative and quantitative, and the purpose of the article is to explain the effective factors extracted in the qualitative part. The statistical population was the employees of irib organization, who were selected as a sample using Cochran's formula by cluster sampling method. Data collection was done by questionnaire. The content validity of the questionnaire was calculated using the Lawshe table. Data analysis was done using t-test, structural equation modeling and PLS partial least squares method. The significance indices of factor loading, composite reliability coefficient and extracted average variance were evaluated. SPSS and Smart PLS3 software were also used.
In line with the derived model, 12 input factors, 15 process factors, 3 output factors, 3 outcome factors and 155 criteria and 910 indicator.
Findings: The findings showed that all of them have the power to explain the quality of training and the research model has the appropriate fit.
Conclusion: This research provides a clear perspective and operational planning of media managers in relation to human capital. It is effective in increasing the motivation of human factors, teachers and training managers in how to improve and improve the quality of the organization's training system in line with its ultimate goals and mission.
